[00:00:22] In today's episode, we're diving into a critical yet frequently underestimated aspect of business transformation. And that's culture. While no leader or manager would ever downplay the significance of a strong workplace culture, truly grasping and harnessing it remains elusive for many organizations.

[00:00:47] This secret source, often just out of reach, can be the defining factor that sets successful transformations apart from those that struggle. Here's a familiar scenario in many organizations. The top brass, led by the CEO, decides it's time for a major shift. It could be anything from enhancing quality to diving into digital transformation or tackling environmental and social governance. They know it means changing the way people work.

[00:01:17] So, they send out those lofty top-down messages, peppered with jargon like, we're going to be agile in everything we do. Sounds impressive, right? But fast forward a few months and you'll often find not much has really changed except maybe a rise in eye-rolling among the staff. This happens because while the idea of being agile or any other buzzword sounds good, it often doesn't translate into something tangible for the everyday employee.

[00:01:46] The big issue, the transformation efforts often don't connect with the day-to-day realities of the people who are supposed to carry them out. The thing is, the kind of change most companies are aiming for today needs resilience and adaptability. You've got to get your team on board with the transformation journey. And that's where culture comes in. It's the unseen force that can make or break your transformation efforts.

[00:02:11] In my experience working with big multinational companies, especially those in tightly regulated industries, I've picked up three key lessons about leveraging culture in the transformation journey. So, let's dive into them. Lesson one, integrating culture with business goals. Culture change isn't something that can be tacked on. It needs to be a core part of the journey, right from assessing the transformation to measuring performance.

[00:02:39] I've seen this firsthand with a multinational finance company I worked with. They were on the brink of a major transformation to streamline their processes and systems, and they were acutely aware that a shift in culture was essential. But what they didn't know was whether their current culture was a roadblock to their goals.

[00:02:59] So, a culture assessment was the first step, revealing issues like poor cross-functional collaboration that were slowing down clinical trials and affecting their product launch timeline. The fix partly lay in changing how teams interacted day to day. So, we arranged to coach these teams, helping them link their daily behaviors to business outcomes and key performance indicators. It's about making culture change measurable. Think of it like a personal goal, say losing weight.

[00:03:28] You wouldn't just weigh yourself monthly. You'd keep tabs on your gym visits because that behavior is a leading indicator of your goal. Similarly, in business, linking cultural shifts to KPIs provides you with real-time insights, allowing you to steer transformation effectively. Lesson two, implementing change through frontline team actions. It's vital to translate big picture goals into specific manageable actions for frontline teams.

[00:03:56] For instance, a healthcare I assisted was struggling with recurring issues attributed to human error. We fostered a culture of identifying root causes involving leaders in problem-solving and encouraging team members to proactively address and solve repeat problems. Supporting these changes with training and recognition led to a significant reduction in recurring issues, demonstrating the impact of focusing on specific actions.

[00:04:25] Lesson three, devise a flexible plan and be prepared to modify it. When it comes to change, having a plan at the start is essential. But let's be real, expect that plan to morph along the way. What works in one part of the business or market might fall flat in another. It's all about reacting to what's actually happening, not just what you thought would happen. Aim for steady, incremental progress rather than rushing big changes. Remember to keep a close eye on things.

[00:04:54] Learn as you go and give yourselves a pat on the back for the wins. This approach isn't just me talking. It's a common thread among many companies and leaders who are genuinely trying to shape their culture, rather than treating it as a tick in the box exercise. Take for example, another multinational I was working with. We were knee deep in a major transformation, and then we hit a snag with one particular business unit that was posing a big risk. Instead of plowing ahead, we paused.

[00:05:24] We really listened to what that unit needed, which turned out to be sorting out their leadership team first before anything else. There's a lot that can be learned from those three lessons. Too many business leaders think culture work is too intangible, too airy-fairy to really make a dent. But from what I've seen, culture is a massive part of driving sustainable change.

[00:05:48] It's right up there with good communication, employee engagement, and leadership being on the same page. The real trick is tying culture work to practical, everyday changes that frontline staff can really get behind. By following these three lessons, organizations can create this brilliant back and forth where culture experts and business leaders learn from each other and make a real, lasting difference.
